Important elements needed to manage complex change

Do you remember the Lippitt-Knoster model for managing complex change?

This framework, which identifies critical elements needed for successful change, might help you in your AI transition and/or automation project!

The framework identifies six critical elements required for successful change: Vision, Consensus, Skills, Incentives, Resources and an Action Plan. Originally proposed by Timothy Knoster in 1991 (based on earlier work by Ronald Lippitt), the model diagnoses the causes of failure when these elements are missing:

VISION CONSENSUS SKILLS INCENTIVES RESSOURCES ACTION PLAN outcome
consensus + skills + incentives + ressources + action plan = CONFUSION
vision + skills + incentives + ressources + action plan = SABOTAGE
vision + consensus + incentives + ressources + action plan = ANXIETY
vision + consensus + skills + ressources + action plan = GRADUAL CHANGE
vision + consensus + skills + incentives + action plan = FRUSTRATION
vision + consensus + skills + incentives + ressources = FALSE START
vision + consensus + skills + incentives + ressources + action plan = SUCCESSFUL CHANGE

Here is what google AI Summary gave me today (over several refreshes):

Key Elements for Success

  • Vision → A clear and compelling picture of the desired future, which prevents confusion.
  • Consensus → Ensuring all stakeholders agree on the vision and goal, which prevents sabotage.
  • Skills → Developing the necessary capabilities and training for staff, which prevents anxiety.
  • Incentives → Providing motivation and rewards for making the change, which prevents resistance.
  • Resources → Ensuring tools, time, and support are available, which prevents frustration.
  • Action Plan → A concrete, actionable plan with small steps, which prevents false starts.

Outcomes of Missing Components

  • No Vision = Confusion → Teams do not understand the goal.
  • No Consensus = Sabotage → Lack of commitment leads to friction.
  • No Skills = Anxiety → Employees feel overwhelmed and incapable.
  • No Incentives = Gradual Change / Resistance → A lack of motivation causes pushback.
  • No Resources = Frustration → Inability to act due to lack of support.
  • No Action Plan = False Starts → Efforts are wasted on fragmented or incorrect steps.
  • Only when all elements are in place, the change process moves forward effectively ➔ SUCCESSFUL CHANGE

Key Takeaways

  • Diagnostic Tool → It is used to pinpoint where a change initiative is failing or likely to fail.
  • Human Element: → It emphasizes that successful change requires addressing both strategic planning and human behavior.
  • Application → It is useful for planning, communication, and troubleshooting complex organizational changes.

P.S. Just in case you prefer plain ACSII 😉

          consensus + skills + incentives + ressources + action plan → CONFUSION
 vision + skills + incentives + ressources + action plan → SABOTAGE
